Incorporating Artificial Intelligence (AI) into Human Resource Management (HRM) has the potential to transform the way organizations manage their workforce by streamlining processes, improving decision-making, and enhancing employee experiences. AI technologies such as machine learning, natural language processing, and predictive analytics are being increasingly integrated into HR functions like recruitment, employee engagement, and performance management.
Sri Lanka’s healthcare system plays a critical role in ensuring the well-being of its population. However, the sector faces significant challenges in workforce management, including staff shortages, high patient-to-staff ratios, and the need for specialized skills. Artificial Intelligence (AI) is emerging as a transformative tool that can enhance HR processes, helping healthcare institutions overcome these challenges and improve efficiency.
Intelligent Recruitment
One of the most significant applications of AI in HR is in recruitment. AI-powered systems can sift through resumes, match candidates with job requirements, and even assess the likelihood of a candidate’s success in a role. Research has shown that AI can reduce biases in the recruitment process by focusing solely on data-driven insights rather than subjective judgments (Chien & Chen, 2021). These systems can help HR managers not only find the right talent faster but also reduce the time and cost involved in the hiring process.
AI can significantly streamline the recruitment process in healthcare. By automating resume screening and skill matching, AI tools help identify candidates with the right qualifications and experience, whether they are doctors, nurses, or healthcare assistants. This speeds up hiring and ensures healthcare facilities get the best fit for critical roles, reducing the burden on HR teams
Employee well-being
Employee engagement and retention are also areas where AI can play a crucial role. AI-driven chatbots and sentiment analysis tools can monitor employee well-being by analyzing feedback from surveys and communications, allowing HR teams to address concerns before they lead to higher turnover rates (Bode et al., 2022). This can enhance workplace satisfaction and create a more supportive environment.
Healthcare professionals are often prone to burnout due to long hours and high-pressure environments. AI-powered sentiment analysis tools can monitor employee feedback and flag early signs of burnout or dissatisfaction. HR teams can use this data to implement well-being programs and create a healthier work environment, improving retention and reducing staff turnover.
Performance Management
AI can also be used in performance management through predictive analytics. AI tools can analyze employee performance data to provide personalized development plans, suggest training opportunities, and even forecast potential promotions or attrition risks. This makes the process more transparent and tailored to individual needs, ultimately benefiting both employees and the organization (Jarrahi et al., 2022).
AI-driven learning systems can analyze individual healthcare workers' performance and identify skill gaps. In a sector where continuing education is crucial, AI can create personalized training programs that allow medical professionals to stay updated on the latest medical technologies, treatments, and procedures. This improves the overall quality of care delivered to patients and enhances employee competence.

This improves the overall quality of care delivered to patients and enhances employee competence.
Efficient Shift Management
AI can automate scheduling, taking into account staff availability, qualifications, and preferences. This ensures fair distribution of shifts, reduces conflicts, and improves overall staff satisfaction. Automated systems can also quickly adapt to last-minute changes, such as sudden leave requests, ensuring smooth operations.
Conclusion and my personal review
However, while AI presents many opportunities, it is important to balance automation with human oversight. Ethical considerations such as data privacy and the potential for bias in algorithms need careful attention to ensure that AI is used responsibly.
By integrating AI into HR processes, Sri Lanka’s healthcare sector can address workforce challenges, enhance employee well-being, and improve patient care quality.
